Communicating with an Employee Dur ing Disciplinary Action Are you interested to know how you can communicate effectively during disciplinary action you are taking to correct an employees behavior or performance? In this example, the employees coworkers have often experienced the brunt of the impact of the employees absenteeismor failure to contribute. They want to know that youre taking the matter seriously and working to correct the behavior. Disciplinary Action Form Guides the Discussion with the Poor Performer Revisiting the subject of employee discipline, specifically progressive discipline, this reviseddisciplinary action formisstraightforwardand addresses employee actions in behavioral terms. Managers receive guidance via the questions on the form to provide actionable performance feedback and suggestions for improvement to the employee. How to Communicate Discipline The first step in communicating disciplinary action is to take the employee to or set up a meeting with the employee in a private office. If you anticipate difficulty, and always at the stage of writtenverbal warning, its smart to ask an HR person or another manager to sit in on the meeting so that there is a third party witness present. In a union-representedworkplace, t he employee may also ask his union rep to attend the meeting. Loud noises are disturbing in the workplace. Your coworkers feel the need to find out whether they are in danger whenstrange sounds happen near their workstations. You can consider this your verbal warning that th e behavior needs to stop. I can understand that the work sometimes frustrates you and that you letpent-up impatience out by slamming parts down on your workstation. But, the behavior needs to stop because of its impact on your coworkers. You can take a look at the progressive discipline policy in your employee handbook. The next step following this meeting is that I will document that I gave you a verbal warning and I will ask you to sign the document. Your signature doesnt mean that you agree with the document. It means that you have seen and read the document and that you are aware that HR will file it inyour personnel records. Finally, George, the next steps if you continue these actions is a formal written verbal warning and then suspension without pay. At the point of the formal written verbal warning,the company will decide whether you are interested in changing your behavior. If the answer is, not likely, we will terminate your employment. Do you understand? Just as you are a s specific as possible when you praise or recognize positive employee behavior and contributions, you are just as specific when you ask an employee to stop or improve negative actions. Your effort to describe the specific behavior that you want to see corrected makes the results you want to see moreclearto the employee. Of course, the employee may ask questions and make comments about the situation throughout the meeting. He may deny that the situation is occurring and tell you that his coworkers are out to get him. This reaction is why, whenever possible, you will want to have witnessed the behavior yourself rather than enforcing discipline based on coworker opinions. But, as mentioned earlier, its not always possible. Progressive Discipline Policy Content On a final note, even if you have a written progressive discipline policy, you need to make sure that you state that you will apply it only in certain circumstances. Retain your right as an employer to skip all or some of the steps in certain circumstances. In one small manufacturing company, for example, the following actions occurred. Two employees (who were dating outside of work) held a screaming match in the middle of the plant in view and hearing of most other employees. All work by over a hundred people stopped, and then, of course, the screaming match took up hours of the employees attention and conversation. Neither employee had ever had any disciplinary action taken against them. But, in this instance, because of the widespread impact of their actions, they were each given a week off- unpaid- to think about proper behavior at work. Arrive at Work in a Good MoodResearchers Nancy Rothbard and Steffanie Wilk found that call center representatives in a Fortune 500 company who started the day in a good mood delivered superior results and felt more positive after their calls. Their colleagues who arrived in a bad mood, on the other hand, suffered a soe in productivity of up to 10%. A positive mood lifts your brains dopamine levels, resulting in improved cognitive performance. So, build a mood-lifter into your commute, whether its listening to music, calling a friend for a virtual coffee chat, watching an uplifting TED talk, or catching a highl ight from your favorite late night show, and enjoy the resulting boost in brainpower as you arrive at your desk.2. Manage Your Energy, Not Your TimeWhen McKinsey Company studied the characteristics that drive and sustain top female leaders, energy management was discovered to be a common element of their success. Those leaders understood exactly what drained and sustained them, and I recommend you do the same. Keep a log of your energetic peaks and valleys for at least a week, and from those insights, build a new routine. Anders Ericsson, a psychology professor at Florida State University, found that high performing professionals- like elite athletes and musicians- maximize their performance with 90-minute bursts of activity. So, start there Work, for example, on that PowerPoint presentation for a frenzied 90 minutes, then shake things up with a stretch break or walking meeting. 4. Be an EnergizerAnd once you have all that energy, dont be stingy with it. Sharing it with others will motivate your team and boost your performance, too. According to The Hidden Power of Social Networks by Rob Cross and Andrew Parker, people who energize others are much higher performers, and theyre more likely to be heard and to have their ideas acted upon. Just remember, being an energizer is a more subtle skill than being a cheerleading extrovert. Cross and Parker note that energizers are not entertainers, or even necessarily very charismatic or intense. Rather, they bring themselves fully into an interaction. How exactly do you do that? Communications analytics company Quantified Impressions reported that simply making eye contact establishes an emotional connection with the person youre speaking with. Want someone to know he or she has your undivided attention? Put away your cell phone, lean toward him or her, and make eye contact. 5. People with mastery orientation are motivated by the challenge of learning something new, while people with performance orientation do better when striving for excellence by using their existing skills.For example, a mastery-oriented individual who is tasked with improving her help desk metrics might motiv ate herself with a goal to re-engineer the process for incoming requests and achieve that goal by delving into the latest research and speaking to experts in other organizations. Again, the point here is that these positive habits have been tested and proven to work, based on psychological science.Focus on your strengthsThis first homework was all about identifying your signature strengths and refocusing on them each day. I took the VIA Survey online (anyone can take this test free here), which revealed my 24 greatest strengths. My top four love of learning, appreciation of beauty and excellence, leadership, and fairness.If youre pretty self-aware, the results wont be a big surprise. The key, though, is to identify them and find situations to use your strengths every day. Thatll lead you down the path to flourishing. Studies show happiness increa ses and depression decreases when a person uses his or her signature strengths regularly. In my case, I looked for simple ways to use fairness, humor, and love of learning throughout my day.Tip Additional research shows that if youre able to bundle four of your top strengths while at work, youll likely flourish and have more positive experiences, and you are more likely to think of your work as a calling.Invest in experiencesI spend money on experiences such as live music, trips, and meals instead of new toys. Its always made me happier. Now I know that research backs this up, regardless of income levels Going for a walk or traveling to a new place are much better investments in terms of happiness than buying material things.Turns out your stuff loses happiness value almost as soon as youve purchased it. Paying for experiences, however, has multiple benefits for happiness. One, the anticipation of the experience leads to more happiness and joy. Two, talking about the experience afte rward with friends reignites your own happy memories and, incredibly enough, sharing these tales with friends tends to boost their happiness, too.Finally, we dont tend to get used to experiences the way we do with new stuff. Theres no time to get used to a trip to Mexico City, but science shows the joy you get from buying some awesome new thing, such as a phone, begins to diminish immediately. Its just how your brain works.Learn to savor moreSavoring is the act of stepping outside of an experience to review and really appreciate it - a way of helping you to stay present in the moment. And savoring often forces you to enjoy an experience for longer.My homework was to pinpoint a moment to savor each day. One of mine stuck out I was running around the park when a strong gust of wind at my back almost lifted me off the ground. It was a strange and wonderful moment, and I made sure to tell my wife when I got home. Looking for these moments has boosted my sense of awe at the world around me. Research shows reliving these happy memories can make your positive emotions last up to a month.Express gratitude and spread kindnessThis one is fun. If youre generally thankful and show appreciation for what you have, your happiness levels soar. Sounds too easy, but it works. One exercise we did was make a list of five things we were grateful for each day. Staring at your list simply makes you thankful and reflective. Even doing this once a week has been shown to boost happiness and reduce ill-health symptoms.Meanwhile, doing random acts of kindness is another way to find happiness. One study showed that spending money on others makes you happier than spending it on yourself, even across different cultures and income levels. For example, small changes, such as spending $5 to buy a friend, colleague, or stranger a coffee, boosted happiness levels. So Ive been buying a lot of coffees.Santos adds It kind of seems like our brains are wired to see other peoples rewards as our own r ewards. And so its kind of like getting a little click of cocaine every single time you do a nice thing for another person. Its kind of an accident of the way our social brain is wired up.The road to happinessRemember to also do the things you probably already know are proven to boost your well-being, such as exercising daily and getting as much sleep as possible.But the key here is to pick up a new habit that will lead you to feeling happier.
